Dr. Murali Raman TI - A STUDY ON THE FACTORS THAT PREDICT EXPATRIATE JOB PERFORMANCE IN MULTINATIONAL COMPANIES IN MALAYSIA WITH CROSS-CULTURAL ADJUSTMENT MEDIATING AV - PHD-20-21 PY - 2021/// CY - Kuala Lumpur PB - Asia Pacific University KW - Employment in foreign countries KW - Psychological aspects KW - Cross-cultural orientation KW - Psychology, Industrial N1 - A thesis submitted in fulfillment of the requirements of Asia Pacific University of Technology and Innovation for the award of Doctor of Philosophy in Management (UCPF1805MGMT) N2 - The advent of globalization opened and expanded the frontiers of business, forcing hitherto national bound firms to expand their operations overseas in search of new markets thereby ratcheting up international competition. Critical to the success strategy adopted by these Multinational companies is the deployment of expatriate staff on international assignment. Thus, given the significance of expatriate performance, this study sought to investigate its predictors. Accordingly, a unique model of expatriate performance was developed incorporating the following variables: Cultural Intelligence, Emotional Intelligence, Perceived Organizational Support, Cross-cultural adjustment, and Expatriate Performance. The mediating effects of Cross-cultural adjustment was examined while the model was juxtaposed within the multicultural context of Malaysia. An online questionnaire was created and posted on an intermediary website inviting potential respondents to participate in the survey. Collation received 227 responses out of which 27 were found unsuitable for data analysis thereby leaving final tally of 200 as the sample size. The data collected was then subjected to Exploratory Factor Analysis, Confirmatory Factor Analysis and Structural Equation Modeling. The statistical analysis empirically supported the hypothesized model. The results of the path analysis showed that Cultural Intelligence, Emotional Intelligence and Perceived Organizational Support have a positive effect on Cross-cultural Adjustment while on the other hand Cross-Cultural Adjustment correlates positively with Expatriate Performance. Cross-cultural adjustment was also found to partially mediate the relationship between Cultural Intelligence and Expatriate Performance and to fully mediate the relationships between both Emotional Intelligence, Perceived Organizational Support and Expatriate Performance. Theoretically, the results of this study empirically corroborated: 1. the impacts of CQ, EQ, and POS on CCA. 2. Empirically correlated the relationship between CCA and expatriate performance. 3. Empirically substantiated the partial mediation of CCA in the relationship between CQ and expatriate performance while a full case of mediation was reported in the relationships between EQ and expatriate performance and between POS and expatriate performance. Practically, the findings of this research show that: 1. Expatriates need to acquire CQ and EQ capabilities as they are important skills set required to adjust and perform on the international assignment. 2. MNCs are encouraged to prioritize the implementation of organizational support practices and polices given that POS is critical for adjustment. 3. MNCs are enjoined to institute CCA training as it is crucial for expatriate performance and proven as a mediator in the relationships between CQ, EQ, POS, and expatriate performance ER -
